Work you’ll do

Japanese companies’ HR departments are currently undergoing a significant transformation. Japanese companies are increasingly tasked with building strategic and efficient organizational structures and talent management systems to address challenges such as globalization, technological advancements driving innovation, a shrinking domestic workforce, and the need to attract and develop digital talent. HR departments must also create work environments that are supportive and fulfilling for each employee to enable continuous talent acquisition, development, and productivity growth.

We are seeking consultants who can support large Japanese companies in revisiting their HR functions, focusing on data-driven HR, advanced HR functions through IT, individualized HR management, transformations for digital talent recruitment and development, and global strategic HR.

Meanwhile, Japanese companies operating in Southeast Asia have also faced drastic HR system changes in recent years. Japanese companies have had a presence in Southeast Asia for decades, but as business stages evolve over time, the HR systems that were initially exported from Japan now require transformation. There is a growing demand for transformations led by experts who understand Japanese systems rather than simply applying local HR frameworks.

Another shift is the move toward regional optimization. While operations used to be managed independently within each Southeast Asian branch, there is now a trend toward integrating systems and operations across the region. As regional HQs in Southeast Asia increase their influence, many Japanese companies are shifting from Japan-centered HR systems to region-led transformations, further driving demand for our firm’s expertise in Japanese HR systems and organizational management.

Thirdly, in high-growth Southeast Asian companies, there is increasing demand for organizational transformations that align with the pace of company growth, as well as reforms focused on employee growth and engagement.

The Human Capital division is particularly influenced by the diversity of each country’s ethnicity, laws, and business practices, making it an intriguing field. Given that HR is a core theme permeating the organization, we often work closely with other service divisions, which enriches the role with a wide range of activities, including:

HR Transformation (HRT) supports building next-generation organizations and talent development. We leverage cloud systems, advanced HR functionality and responsiveness through organizational and operational transformation, and new technologies like RPA and AI for efficiency and streamlining. We also implement digital tools to support diverse workstyles, innovative organizational structures, and talent development, addressing challenges across both HR and business functions.

Example project themes include:

• Strategy formulation, policy development, and implementation support for HR department reform and HR organization design across Southeast Asia
• Supporting the advancement of talent data utilization through HR function, organization, and operational transformation
• HR system design and implementation
• Talent management system implementation support (SAP SuccessFactors, Workday, etc.)

The Human Capital division, home to our HR Transformation (HRT) team, is one of the world’s largest HR and organizational consulting practices, with over 5,000 global experts specializing in HR strategy, global HR, HR systems, organizational transformation, HR/IT transformation, and more.

Unlike boutique HR firms, our firm provides ample opportunities to collaborate with other industry units, audit and tax teams, and financial advisory (M&A) groups. As a Manager, you will demonstrate leadership in a mixed team of local and JCS members, managing projects while using personal strengths to support project and client development.

Requirements:

• Deep expertise and skills in HR system design/planning and organizational and HR domains
• Consulting experience in integrating HR systems across an entire group
• Consulting experience in talent management
• Consulting experience in change management
• Project management experience in organizational and HR-related projects
• Consulting experience in implementing core HR systems, specifically in one or more of the following areas:
  • Experience and knowledge in planning/implementing cloud-based talent management systems (SAP SuccessFactors, Workday)
  • Experience and knowledge in planning/implementing ERP packages (SAP HCM)
• Experience in global projects (using business-level English)
• Proven track record of contributing to securing projects through proposal activities
• Experience in leading projects
• Native-level proficiency in Japanese with business-level English or native-level English proficiency with business-level Japanese
• Participation in global projects
• Consulting experience related to Southeast Asia

Preferred (WANT)

Experience and skills that would be advantageous:

• Experience implementing Workday
• Workday certification
• Previous experience working in HR, corporate planning, or business operations

現在、日本企業の人事部門は大きな変革期を迎えています。

ビジネスのグローバル化・テクノロジーの革新的な発展によるイノベーション創出の必要性や、日本国内の労働人口減少・デジタルタレントの確保・育成といった課題に企業が直面する中で、人事部門はより戦略的で効率的な組織構築・人材管理を求められつつも、従業員一人一人にとってより働きやすい・働き甲斐のある環境を提供し、継続的な人材の確保・育成と生産性の向上を進めていく必要に迫られています。

日本の大企業を中心としてHR機能の見直しとともにデータドリブン人事、ITを活用した人事機能高度化、個々を重視するHRマネジメント、デジタル人材確保・育成のための組織・働き方変革、グローバル戦略人事への変革を支援するコンサルタントとしてご活躍いただける方を探しております。

一方、東南アジアに進出している日本企業の人事制度をめぐっては、近年ドラスティックな変化が生じています。人口7億人に迫る一大経済圏である東南アジアにおいて、日本企業は古くから進出しています。数十年前に進出した際に日本から輸出した人事制度は、時間の経過やそれに伴うビジネスステージの変化によって変革が求められるようになってきています。現地の人事制度をそのまま流用するのではなく、日本の仕組みを理解した人間によるトランスフォーメーションに対するニーズがますます高まっていることがその1つです。

2つ目は、地域内の全体最適の流れです。これまで、東南アジア各国の支社ごとに個社最適で運用されてきたことが、域内での制度やオペレーションを統合する流れが生まれています。あるいは、これまで日本の制度を各国で運用していたところ、東南アジアのリージョナルHQの存在感が増したことにより、リージョナルHQ主導で域内の変革をしていくという変化も起きています。これらの点においてもやはり日本の人事制度や組織運用に対する深い知見を持った弊社へのニーズが高まっています。

最後に3つ目として、東南アジアで近年成長著しい企業においては、企業の成長スピードに合わせた組織変革や、従業員の成長促進に重きを置いた制度改革などが求められるようになりました。

Human Capital部門は、ヒトにまつわる話なので、より一層、各国の民族、法律、商習慣、などの違いによる影響を受けやすい分野で、それだけに面白味の深い分野といえます。また、人事領域は組織の核となる部分に通底するテーマであるため、弊社の提供する他のサービス部門と連携しながら活動することもとても多く、業務内容も以下の通り多岐にわたります。

HR Transformation (HRT) は、クラウドシステム等の採用や人事機能・組織・業務の改革による人財情報活用の高度化・変化対応力の向上、RPA (Robotic Process Automation) やAIといった新たなテクノロジーの活用による業務の効率化・合理化の推進、デジタルツールを活用した多様な働き方の実現やイノベーティブな組織構築・人財育成等、組織と個人の両側面から人事部門のみならず、 事業部門の抱える課題にアプローチしていくことで、次世代に対応できる組織作りと人材育成を支援します。
